Creating Emotional Safety in Digital Spaces

How to foster a supportive online mentoring environment.

Question

We moved our sessions online and something went out of them. In the room it was easy to tell that a woman felt able to speak. On video I cannot tell, and I suspect several of them are sitting somewhere where they cannot say much. How do you build that back?

Start with the thing you named last, because it is the biggest and it is invisible. In a room, you know who else is there. On a video call you do not. A mentee may be in a shared flat, in a kitchen with family, or with the person she would most need to talk about sitting just outside the frame.

So ask, plainly and every time at first: is now a good time, and can you speak freely where you are. Agree a signal in advance that means change the subject, something as ordinary as her saying she needs to check on the food. Agree what you will do if she disappears mid-call, so a dropped connection does not become you calling her at a bad moment.

The rest is repetition. Say what is recorded and who reads it. Say she can end a session early with no explanation and that it costs nothing. Start with something small and finishable rather than the difficult thing, so that the session is not only ever the place where hard subjects happen.

The signal is a good idea. Do you write these things down somewhere she can see, or does that make it heavier than it needs to be?

Say it out loud, keep any written version to a few lines, and put it where she already is rather than in a document she has to open. A short message in the channel you use together works better than a page nobody reads twice.

One addition that belongs in the first reply. Emotional safety online is partly account safety. If she is being controlled or watched at home, a message thread on a shared device is a risk, and mentoring can create a record that gets her into trouble. Ask which channel is safest for her rather than defaulting to whatever your service uses, and be willing to work with less convenience for that reason.
